Crossian is a high-growth technology-driven e-commerce business. Behind our success is our people. As a start-up formed in 2020, we have created a fast-paced and dynamic environment, enabling our people to reach a cumulative average growth rate of over 1000% in the last 3 years. Our mission now is to build direct-to-consumer brands and increase customer lifetime value.
As a Learning & Development Specialist, you will strategically shape and drive our employee learning experiences, equipping our teams with the essential skills and knowledge to excel in a continuously evolving environment. You will design learning content, prove it works with real cohorts, and use data to show what's working and what isn't. This is a hands-on role inside a small team doing foundational work for the strategic business outcome, not a generalist training function.
Build: Design Skill Curriculum
Research and draft the behavior frameworks and content for Crossian's critical skills, working from real business problems rather than generic best practice
Translate company-wide strategic goals into skill frameworks and curricula that specific teams can actually use
Submit your designs for structured review before rollout; expect your logic and assumptions to be challenged, not just your content
Run: Deliver and Prove Pilot Programs
Facilitate and lead pilot rollouts of new skill programs with real learner cohorts, tracking each learner's progress and readiness, not just attendance
Classify learners and personalize their learning paths based on where they stand against the skill's target capability
Own the health of your rollout: coordinate any supporting facilitators, run standups, and resolve issues as they surface
Improve & Sustain
Once a program proves out, help transition it into standing support for its learner group: ongoing tracking, escalation, and reporting
Refresh content based on real learner feedback and resolve operational friction as programs scale
Measurement & Reporting
Analyze learner data (quantitative and qualitative) to assess whether a program is actually changing behavior, not just whether people liked it
Contribute data and insights to leadership- and Board-facing reporting on L&D's impact and ROI
Minimum 3 years of direct experience in Learning & Development, talent management, or a closely related field
Bachelor’s degree in Human Resources, Organizational Development, Education, Business Administration, or a related discipline
Exceptional instructional design skills that aim at behavior changes
Proven stakeholder management, including the maturity to have your own designs questioned and revised before they go live
Genuine comfort working with AI tools in your own work; you don't need to be technical, but you should not be AI-averse
Data-driven and analytical mindset, comfortable pulling insight out of learner data (surveys, progress tracking, qualitative notes) and using it to make a case, not just report a number
Strong organizational and project management skills, with demonstrated success in managing multiple concurrent initiatives
Advanced proficiency in English (IELTS 7.0+ or equivalent)
Preferred Qualifications
Professional certifications in L&D, instructional design, or related fields (CPLP, ATD, CIPD, SHRM)
Experience working in technology, e-commerce, or MNC environments
Prior experience with AI-adoption training, change management, or capability-building programs tied to a broader transformation effort
